随着知识经济社会的高速发展,处于核心地位的知识资源越发受到关注,在企业提高创新绩效的道路中发挥着重要作用。然而,目前关于企业如何对知识管理进行微观基础的研究仍存在空白,对于企业知识管理能力的构念以及其对员工创新行为的影响尚未进行足够的实证探讨。研究基于知识基础观和知识管理理论,使用问卷调查和结构方程模型方法,分析企业知识管理能力对员工创新行为的作用机制及边界条件。结果表明,企业知识管理能力反映在文化层面、结构层面、技术层面上对员工创新行为均有促进作用;企业的知识管理能力会提升员工的知识共享行为,进而提高员工的创新水平;员工感知到的工作压力越大,企业知识管理能力与员工创新行为之间的促进作用越强,同时,员工知识共享行为在企业知识管理能力与员工创新行为之间所起的促进作用越强。研究明确了企业知识管理能力的维度,揭示了企业知识管理能力与员工创新行为的影响机制,丰富了知识基础观的研究视角,具有重要的理论意义与实践启示。
