员工的创新往往来源于顾客在产品开发、生产和传递等过程中的参与(顾客参与)。根据压力认知交互作用理论,本文认为顾客参与会通过影响员工的压力评估过程而对员工不同类型的创新行为产生影响;同时员工的自我调节方式(调节聚焦)会影响员工的压力评估结果。热情的、大胆的、趋近的促进聚焦倾向使员工感知到更高水平的挑战性压力,保守的、谨慎的、小心的防御聚焦倾向使员工感知到更高水平的阻断性压力。通过271份来自于中基层员工的样本,本文证实顾客参与可通过挑战性压力和阻断性压力的中介作用对员工的探索式创新行为和利用式创新行为产生差异化影响。随着开放式创新的不断推进,促进员工对顾客智慧的借用成为达成创新的重要方式。本文的研究对于企业激励员工实现和顾客的合作创新有较好的实践启示意义。
