制造业的转型升级离不开员工工匠精神的培育。工匠精神主要来自于个体内在精神性追求,它的形成离不开个体对意义的追寻。而精神型领导通过满足员工精神性需求来激发员工内在工作动力,与工匠精神具有天然的契合性。本文通过对424份领导—员工配对数据的分析发现:精神型领导可以通过工作意义感召使员工完成工作意义建构,进而通过员工的工作意义感知促进其工匠精神的形成;当员工与组织价值观相匹配时,员工更容易基于领导者的意义感召完成意义建构,从而形成更高水平的工匠精神;在同样感知到工作意义的员工中,成就动机强的员工更容易形成高水平的工匠精神。文章为组织通过一定的领导行为激发员工的工匠精神提供了参考,对于组织甄选更容易培育工匠精神的员工也有启示意义。
