作为一种具有“亲上级”和“非伦理”双重属性的员工行为,亲上级非伦理行为近年来日益受到学界和业界的关注。但整体而言,相关研究成果还十分有限,基于中国情境的研究更是匮乏。本研究扎根于中国文化情境,探讨上下级关系、下属的传统性、企业性质对亲上级非伦理行为的作用机理。通过对49个工作团队327名员工数据的多层次分析,研究结果表明:(1)上下级关系对亲上级非伦理行为的影响呈U形特征,即随着上下级关系由中等水平上升为高水平,下属采取的亲上级非伦理行为增加,而随着上下级关系由中等水平下降为低水平,下属采取的亲上级非伦理行为亦增加;(2)相较于低传统性的下属,在高传统性的下属中,这一U形特征更明显;(3)相较于非国有企业,在国有企业中,这一U形特征更明显。本研究的结果拓展了对亲上级非伦理行为何以形成的理解,同时也为本土组织管控亲上级非伦理行为提供了一些启示。
