上下级关系矛盾体验指员工对领导—成员交换关系同时具有积极和消极两种评价取向,通常会对员工工作结果产生不良影响。本研究基于社会信息加工理论,探讨了上下级关系矛盾体验对员工主动性行为的影响、员工组织地位感知在其中的中介作用以及威权领导的调节作用。通过对409份领导与员工配对数据的分析发现:(1)员工上下级关系矛盾体验越强,做出的主动性行为越少;(2)员工上下级关系矛盾体验通过组织地位感知对主动性行为产生影响;(3)威权领导调节员工上下级关系矛盾体验与组织地位感知之间的关系,并调节员工上下级关系矛盾体验通过组织地位感知影响员工主动性行为的间接效应,即威权领导水平越高,具有上下级关系矛盾体验的员工组织地位感知越低,主动性行为也越少。本研究挖掘了不利于员工做出主动性行为的个体态度与领导因素,明晰了员工上下级关系矛盾体验与主动性行为之间的关系及二者之间的具体影响过程,为激励员工从事主动性行为提供了新思路。
