社会比较交换关系(LMXSC)是员工将自己拥有的领导—成员交换质量与同事比较之后的主观感知。在组织中,领导与员工之间往往会形成质量高低不同的交换关系,与领导关系质量高的员工往往能够得到更多的资源和支持,关系质量低的员工则相反。同时,员工会将自己与领导的关系质量和其他员工进行比较,并由此形成相对关系质量感知,这种相对关系质量感知对员工心理和行为的影响往往比绝对关系质量更大。正是基于这样的认知,本文考察了组织中领导与员工关系的社会比较对员工职场孤独感的影响过程和机制。研究发现,较低的比较结果会使员工产生一种应得的关系资源相对被剥夺的感觉,从而使其认为自己的组织地位和价值较低,且难以与关系质量高于自己的同事和谐相处,进而容易产生职场孤独感。当组织的竞争氛围较强时,员工对领导关系资源更重视且更敏感,此时比较结果较低的员工更容易产生相对剥夺感,进而产生更强的职场孤独感。这些发现提醒组织领导者在优化关系资源配置的同时,应该意识到差异化的领导—成员交换关系可能产生的不良影响;同时应通过适当调节组织氛围等措施改善组织内员工关系。
