本研究以2 013名在岗职工为例,基于一手调查数据,对影响职工工作满意度的五维外生致因进行了统计检验。结果发现:(1)工作情境是影响职工工作满意度的最直接致因;人格与社会性是影响职工工作满意度的另两个直接致因。(2)工作时间通过改变职工工作情境感知而影响工作满意度;家庭对职工工作满意度影响不显著。(3)学历、收入与健康不同时职工工作满意度不同。在提升职工工作满意度时,单位应(1)从工作情境的规范性、合理性与公平性入手,并多引进和鼓励具有积极人格和良好社会性的职工;(2)多使用智能设备减少人力和加班加点,同时提供休憩场所降低通勤之苦、提供健身设施提高健康水平;(3)对高层次专业人才和高学历职工应提供高薪酬。
