领导底线心智是指领导者为达到业绩要求的底线目标而忽略道德准则等其他需要优先考虑事项的一种思维模式。基于社会认知理论和社会认同理论,本研究通过分析245对上下级匹配数据发现:当团队领导者底线心智程度较高时,团队成员更可能为获取本团队的利益而实施不道德行为,即亲团队不道德行为。道德推脱在领导底线心智与员工亲团队不道德行为间发挥中介作用,领导底线心智可能使员工通过在心理上将亲团队不道德行为归责于作为权威人物的领导者,或者以团队利益为指向为亲团队不道德行为开脱,而减轻道德负罪感和良心谴责。同时,团队成员对团队领导的认同程度越高,领导底线心智的上述影响作用越强。亲团队不道德行为往往会加剧团队间的不良竞争,不利于团队间协作,对组织有较大危害。本文的研究结论提示企业,应警惕和纠正领导者的底线心智,培养大局观,加强对员工的道德引导,促进团队间的良性竞争与协作。
