近年来,企业社会责任履行过程中的伪善行为越来越得到社会各界的广泛关注。然而这种伪善行为是否会通过社会认知或学习而传染给员工,从而形成一种不道德行为的内部连锁现象?这些问题的答案尚不可知。本研究基于社会认知理论,探讨了企业伪善对员工亲组织非伦理行为的影响,尤其是道德推脱的中介作用以及道德认同对这一中介路径的调节作用。以长三角数十家企业中272对员工-同事配对样本的研究发现:道德推脱完全中介企业伪善对员工亲组织非伦理行为的正向影响;道德认同显著调节企业伪善通过道德推脱影响员工亲组织非伦理行为的间接效应,表现为这一间接效应对于低道德认同的员工而言相对较强,对于高道德认同的员工而言相对较弱。
