在“机器换人”“产消者”等新型混合劳动力不断涌现的背景下,查尔斯•汉迪提出的三叶草组织理论已不能完整地诠释当今企业用工形态的新趋势,因此本文提出新时代背景下的四叶草组织理论。所谓“四叶”由专业核心劳动力、灵活用工劳动力、智能机器劳动力、产消者劳动力四部分组成。本文从定义、元素、特征、运作机理、组织机制等方面分析了四叶草组织的内涵,从机遇、挑战和策略等方面探讨其行动框架,指出未来应推动政府、社会、企业和个体多方协同应对新时代用工形态变革的挑战。并从探索性与验证性案例研究、结构适配性、劳动分工、影响要素和实践经验总结等方面提出四叶草组织的未来研究课题。四叶草组织作为数智化时代组织劳动力形态的新生理论,为企业组织用工形态变革提供了更具诠释力的理论视角,也可为企业劳动力的数智化转型实践提供借鉴。
