在人才高度市场化、市场高度细分化的环境下,流动团队正在成为越来越重要的组织形态。本文整合国内外关于流动团队有效性的研究成果,首先通过对流动团队特征的分析,界定流动团队的含义并阐述与其相近的概念的区别,据此提出流动团队有效性的内涵及其测量维度。其次,以团队有效性理论为基础,详细分析了影响流动团队有效性的前因变量、过程与机制及调节变量。最后,本文构建了一个扩展的IMOI模型,即跨期视角下流动团队有效性整合模型。该模型表明,流动团队具有跨期性和成员重复合作的特征,这促使团队成员在前期合作中积累的情感、知识、技能、经验等隐性的基因可以有效地传递到新的流动团队中。因此,跨期性的流动团队具有灵活、适应性强等鲜明特征;同时,团队成员重复合作作为传承的基因在跨期团队中的传递,有助于在传统IMOI模型的动态性、反馈和调整的基础上形成对流动团队有效性的全新理解。
