员工创意过程是一个跨域个体、团队和组织多个层次,涉及创意产生、细化、倡导、采纳四个阶段以及三个管理层级的复杂过程。员工如何为自下而上的创意争取资源、赢得各层级管理者青睐,并最终获得采纳和合法性席位的过程仍未得到充分解释。论文在诠释从创意产生到创意采纳这一员工创意过程关键要素及关系机理基础上,借鉴现有理论和模型,将创意过程的三个决策层和四个阶段组合成3×4的矩阵,提出了一个员工创意过程系统分析框架。研究发现:(1)不同层次管理者采纳创意时的态度和评判标准不同,员工需要采用差异性的影响策略以提高创意采纳的可能性;(2)创意细化和创意倡导是推动创意发展的重要阶段,为解答如何提升创意采纳率问题提供了重要参考和现实依据;(3)员工创意过程在不断碰撞和协商中呈现出冲突、博弈、平衡和融合的演化轨迹。论文为解答员工创意过程中,自上而下的战略方向与自下而上的自主创新呈现何种关系和变化规律等问题提供了一个理论解释。
