基于领导距离理论与社会交换理论,本文采用bootstrapping、层次回归等方法,以传统制造企业的多时点领导—下属配对数据为研究基础,检验了双元领导对员工建言的影响路径与边界。研究结果表明:双元领导能够显著促进员工建言;双元领导主要通过提升内部人身份认知进而激发员工做出促进性建言与抑制性建言;员工权力距离对内部人身份认知的作用发挥产生促进效应,即员工权力距离越高,内部人身份认知对员工建言的影响越强。研究揭示出中国高权力文化中不同建言内容的差异化动力机制,并为员工建言前因探讨提供了重要理论借鉴。
