员工领地行为是近些年兴起的研究热点之一,理论界对与之相关的标记行为与防卫行为等进行了深入讨论。然而,员工领地行为的概念内涵存有不足,难以覆盖企业员工的行为表现,需要理论延伸和扩展。在识别研究不足的基础上,运用探索性的扎根主义研究方法,借助于调研访谈等资料,本文发现和系统探究了员工领地行为中的“侵占”表现,并将其界定为“员工领地侵占行为”。研究结果表明,员工领地侵占行为包括了权力领地侵占、知识领地侵占和其他资源领地侵占,是对已有的领地标记行为和领地防卫行为概念的有效补充。同时,员工领地侵占行为的产生,受到个体层面的员工欲望和个性特征、组织层面的制度和角色分工界定、企业层面的文化风气和发展阶段等因素的综合影响。本文的研究结论对于推动组织领地议题的理论进步具有一定的价值。
