多元领导力是群体领导力模式的重要发展趋势。本文借鉴Denis等(2001,2012)在群体领导力基础上构建的多元领导力概念及分类,运用元分析方法检验了多元领导力对领导力效能的影响及情境因素和方法因素的调节作用,进而解释了以往多元领导力影响领导力效能问题存在分歧的原因。本文基于对1991—2017年60篇独立研究样本的元分析发现:多元领导力能有效提升领导力效能;相对于提升绩效而言,多元领导力能更显著地促进心理和行为过程;而且,共享和关系领导力侧重于改进心理和行为,分布和集体领导力则有助于提升绩效;当团队平均任期和文化差异以及领导力测量方法变化时,多元领导力对领导力效能的影响会变化,但团队类型和数据属性的变化不会影响多元领导力对领导力效能的影响。上述结论厘清并丰富了多元领导力影响领导力效能的已有成果,也为企业根据自身情况成功实施多元领导力提供了指导。
